Dynamic Mechanisms and Optimization Pathways of Work Performance for Knowledge Crowdsourcing Workers in the Platform Economy

Abstract: As an open innovation model,knowledge crowdsourcing labor plays a crucial role in the development of the platform economy.Within the framework of resource conservation theory,this study examines the impact mechanism of self-management on work performance among knowledge crowdsourcing workers in the platform economy,constructing and validating a dual-path mediation model incorporating self-efficacy and work-family conflict,with psychological resilience introduced as a moderating variable.The findings reveal that self-management significantly positively influences the work performance of knowledge crowdsourcing workers,with this effect partially mediated through both the enhancing path of self-efficacy and the draining path of work-family conflict.Psychological resilience positively moderates the relationship between self-efficacy and work performance,while negatively moderating the impact of work-family conflict on work performance.Furthermore,psychological resilience levels also moderate the indirect effects of self-management on work performance through self-efficacy and work-family conflict.These conclusions remain robust after validation through surveys of traditional manufacturing workers.This reveals the dual pathways through which internal driving mechanisms affect work performance under the "high self-management" context of knowledge crowdsourcing workers.From a tripartite collaborative perspective involving government focusing on institutional supply,platforms emphasizing tool empowerment,and individuals concentrating on behavioral adaptation,this study proposes differentiated recommendations.It not only provides theoretical foundations and practical insights for government departments to formulate worker protection policies,for platform enterprises to optimize labor management,and for individual workers to enhance work efficiency and career development resilience,but also strengthens the micro-level foundation for high-quality development of the platform economy.
